People & organisational effectiveness
Aligning structure, roles, competencies, performance and accountability.
Every industry carries its own regulatory, operational and talent pressures. We bring an integrated view of people, process, technology and strategy to each of them.

The real estate industry has undergone significant changes over the past 8–10 years, driven by regulatory reforms, RERA compliance, GST, rising construction costs, changing homebuyer expectations, digital property discovery and increasing competition. Developers have faced challenges related to project delays, cash-flow constraints, approval processes, rising customer acquisition costs and pressure to deliver projects within defined budgets and timelines. Fragmented coordination between sales, marketing, project execution, procurement, finance and customer service often results in operational inefficiencies, cost overruns and inconsistent customer experiences.
Our integrated consulting services help real estate organisations strengthen their organisational structures, improve workforce productivity, streamline project-related processes, establish performance management systems and implement technology-enabled workflows. We work with leadership to align business strategy, departmental responsibilities, KRAs and KPIs, management reporting and operational controls, creating greater visibility across sales, collections, project execution and customer service.
How a hybrid working model helped improve employee motivation, engagement, and retention in the real estate sector.
The real estate division of a leading Indian conglomerate was facing significant challenges related to employee attrition and motivation. A substantial proportion of its workforce, particularly within the sales function, consisted of young associates. Retaining these employees had become increasingly difficult, with several individuals leaving the organization to join competitors. The high attrition rate was affecting workforce stability and creating a need to rethink existing HR policies and working practices.
The organization recognized that its traditional approach to managing employees was not adequately addressing the expectations of its evolving workforce. There was a growing need to create a more flexible, motivating, and performance-oriented work environment that could support business objectives while addressing employee concerns.
An assessment of the existing practices revealed that company policies were not aligned with the expectations and working preferences of the current workforce. Traditional working arrangements and management practices were contributing to employee dissatisfaction, while the lack of flexibility was making it increasingly difficult to retain young sales professionals in a competitive employment market.
Another significant gap existed in the organization's approach to performance management. Management practices continued to place considerable emphasis on working hours, physical presence, and established processes rather than focusing primarily on measurable results. This created a disconnect between the expectations of employees seeking greater flexibility and the management's preference for conventional working arrangements.
The organization therefore needed a solution that could balance business requirements, employee expectations, and accountability for performance.
The most significant challenge was the introduction of a Hybrid Working or Work From Home model for the sales team. The organization was dealing with two contrasting mindsets. One emphasized results, outcomes, and business performance, while the other placed greater importance on processes, working hours, and physical presence in the office.
Convincing senior management that employees could deliver business results while working remotely required a shift in traditional thinking. At the same time, employees needed to transition from a fixed-hours working culture towards a more result-driven approach in which performance and accountability were central to their roles.
The challenge was not simply to introduce flexibility in the workplace. It was to establish a working framework in which flexibility could coexist with discipline, responsibility, and business performance.
Holistic Human Resource Services (HHRS) supported the organization in reviewing and establishing HR and company policies to address the gaps in its existing practices. The focus was on creating a more structured and employee-responsive framework while strengthening accountability and compliance.
Policies and procedures governing hybrid working arrangements were established for the sales team, providing a clearer framework for flexible working. The approach aimed to move the organization towards a results-oriented culture in which employees were evaluated on their contribution and performance rather than relying exclusively on traditional measures of physical presence and working hours.
In parallel, various HR and organizational policies were introduced or strengthened to address non-conformities and indiscipline issues. These interventions helped establish clearer expectations and more consistent working practices while responding to employee concerns.
The broader objective was to align the interests of management and employees by demonstrating that flexibility and accountability could work together. By addressing the concerns of both groups, the organization began moving towards a more progressive working environment that recognized employee needs without losing sight of business objectives.
The revised policies and working practices helped the organization address employee concerns and create a more supportive workplace. The introduction of hybrid working arrangements for sales associates contributed to improved motivation and a more positive approach to work.
The organization's annual employee survey indicated a marked improvement in associate motivation levels. This was accompanied by a significant improvement in employee retention, with the company reporting a 40% year-on-year reduction in attrition.
The intervention demonstrated the importance of aligning HR policies with workforce expectations while maintaining a clear focus on results. By reconsidering traditional working arrangements and establishing a more performance-oriented framework, the organization was able to address a key employee concern while supporting business performance.
The experience highlights an important lesson for organizations navigating changing workforce expectations: hybrid working is not merely a change in where employees work; it requires a change in how work is managed and performance is measured.
For organizations with young, mobile workforces, particularly in sales-driven environments, traditional working arrangements may not always support employee retention and engagement. A well-defined hybrid working framework, supported by appropriate policies, clear expectations, and a results-oriented management approach, can help create a more motivating and accountable workplace.
Through its organizational development and HR consulting interventions, HHRS helped the real estate division move towards a more flexible and performance-driven working model, contributing to improved employee motivation and a reported 40% year-on-year reduction in attrition.
